How can I change on a 7911 the default Monitor softkey to the Listen Group softkey?

Sorry, CME has no "Group Listen" feature. In particular, the "monitor" button on 7911 / 7912 cannot be changed to anything else.

What can I configure to have one user talking into the handset while other users listening over the speaker or something similiar?

That would be "Group Listen" feature and as I said above is not supported on any CME version.

Now (version 7) it is possible

cnf-file location flash:
cnf-file perphone
service phone enableGroupListen true
create cnf-file
